Most work today is done in teams. While teamwork can lead to innovative ideas and strong performance, it can also be stressful. Conflicts arise, people become too dependent on each other, some don't get their fair share of credit-there are numerous coordination costs that come with making teams work well.

When I matched the data from both the management interviews and employees' reports, I found that teamwork seems to affect organizational performance and employee well-being differently. On one hand, there was a positive relationship between teamwork and organizational performance, which was partly explained by employees' sense of commitment towards the organization. In workplaces where employees had to share responsibility for specific products and services, managers reported increased productivity levels and better quality of products and services. In workplaces where employees relied on each other to do their work, managers reported financial performance had improved, while employees expressed an increased sense of organizational commitment.

On the other hand, I found that more teamwork increased the level of work demands on employees, which made them more anxious about their job. The more employees felt that their teammates relied upon them, the more they felt that they had insufficient time to do their work, which resulted in a major source of anxiety. When employees were faced with the shared responsibility for specific products and services, they were more likely to feel tense and compelled to put in very long hours at work.

But I also found that a greater sense of commitment toward the organization can help stem the experience of anxiety. If employees felt a sense of pride in working for the organization, or if they shared many of the organization's values, they reported feeling less stressed by teamwork than others who were not as committed to the organization. It would appear that higher levels of commitment improved engagement and helped some employees cope with the demands of working in teams.

Upon looking further into the data, I saw certain patterns among workplaces where teams fared better in key performance areas. One was that managers were more likely to recognize the benefits of providing the right skills and resources to employees. They reported how employees were given time away from work to attend training and improve their skills in team working, communication, leadership, and problem-solving methods. When asked specifically about employees' work conditions, more than a third of these managers said employees had a lot of variety in their tasks, had reasonable control over the pace of work, and were allowed to have input into decisions about their work responsibilities. Employees reported feeling that the organization cared about employee well-being and helped them cope better with stress.

Teamwork isn't going away any time soon, but it's important for managers and employees to understand the potential ‘dark side’ that comes with having to work closely alongside others. To achieve better results, managers would do well to consider the stress that comes with teamwork. When delegating work, they should clarify which tasks have higher priorities and perhaps discuss the priorities with the team. In cases where employees are faced with conflicting demands, managers should highlight possible areas of concern — like time constraints, strict deadlines or any other issues that may come up — so that employees have a better understanding of their roles or what is expected of them. Otherwise, work pressure would rise to unhealthy levels and well-being will deteriorate.

Employees have a role to play too. They could work to develop trust with team members and show appreciation for the value that each person brings to a project. Of course, working together is not always easy. Teams are often subject to conflicts between members, differences in opinion, and performance pressures that increase stress. But great teams are built by people who are unafraid to compromise and offer concessions. When employees engage in extensive discussions, remember that everyone bears the responsibility to contribute — and should be able to do so freely, constructively, and in a supportive manner. This has positive consequences, including better interpersonal relationships, strong team morale, and support that helps reduce stress. If teamwork is done properly, employees will be happier and the benefits of working together will be more sustainable.

Enemies of progress: The biggest barrier to public-sector reform is the unions

If the trade unionist Jimmy Hoffa were alive today,  he would probably represent civil servant. When Hoffa's Teamsters were in their prime in 1960,  only one in ten American government workers belonged to a union;now do. In 2009 the number of unionists in America's public sector passed that of their fellow members in the private sector. In Britain,  more than half of public-sector workers but only about  of private-sector ones are unionized.

There are three reasons for the public-sector unions' thriving. First, they can shut things down without suffering much in the way of consequences. Second, they are mostly bright and well-educated. A quarter of America's public-sector workers have a university degree. Third, they now dominate left-of-centre politics. Some of their ties go back a long way. Britain's Labor Party, as its name implies, has long been associated with trade unionism. Its current leader, Ed Miliband, owes his position to votes from public-sector unions.

At the state level their influence can be even more fearsome. Mark Baldassare of the Public Policy Institute of California points out that much of the state's budget is patrolled by unions. The teachers' unions keep an eye on schools, the CCPOA on prisons and a variety of labor groups on healthcare.

In many rich countries average wages in the state sector are higher than in the private one. But the real gains come in benefits and work practices. Politicians have repeatedly “backloaded” public-sector pay deals, keeping the pay increases modest but adding to holidays and especially pensions that are already generous.

Reform has been vigorously opposed, perhaps most egregiously in education, where charter schools, academies and merit pay all faced drawn-out battles. Even though there is plenty of evidence that the quality of the teachers is the most important variable, teachers' unions have fought against getting rid of bad ones and promoting good ones.

As the cost to everyone else has become clearer, politicians have begun to clamp down. In Wisconsin the unions have rallied thousands of supporters against Scott Walker, the hardline Republican governor. But many within the public sector suffer under the current system, too.

John Donahue at Harvard's Kennedy School points out that the norms of culture in Western civil services suit those who want to stay put but is bad for high achievers. The only American public-sector workers who earn well above $250,000 a year are university sports coaches and the president of the United States. Bankers' fat pay packets have attracted much criticism, but a public-sector system that does not reward high achievers may be a much bigger problem for America.

The first year after the Great Recession, 2010, marked the historical peak of college and university enrollment in the United States. In the decade since, a popular narrative has emerged that the value of a college degree is rapidly declining. As a new wave of well-capitalized educational technology companies arrived on the scene — including massive open online courses (MOOCs) — it became popular to prognosticate about the disruption of American higher education. Badges earned online would challenge and replace traditional diplomas. Renowned business theorist Clayton Christensen forecasted that half of all colleges may be in bankruptcy within 15 years. Others said the degree was “doomed”.

A revolution in credentialing appeared underway, with colleges' core product — the traditional degree — about to be swept aside by digital substitutes and disruptive start-up companies. Even more recently, this narrative has been amplified by reports that certain blue-chip companies such as IBM, Apple, and a number of others no longer “require” degrees for certain positions.

Yet by many measures, the value of a traditional degree today is as strong as ever in the job market. Innovation in degree delivery is occurring, but it is often being led by traditional, incumbent institutions, often in partnership with technology firms.

In a national survey of employers that we at Northeastern University recently conducted, a strong majority of HR leaders said that the value of educational credentials in hiring has either increased (48%) or held steady (29%) over the last five years. And, despite some high-profile employers relaxing their baseline educational requirements in a historically tight job market, more than half of all job openings nationwide over the last year preferred at least a bachelor's degree, according to the tens of millions of job postings tracked by labor market data firm Burning Glass Technologies. This share has been consistent over the last five years. Additionally, the substantial wage premium that employers pay college degree holders remains at historically all-time high levels, according to recent Federal Reserve Bank of New York research.

In a market that continues to prioritize formal educational credentials, the once free-of-charge MOOC upstarts have found a business model. Today, according to our national surveys, a majority (61%) of hiring leaders view credentials earned online as equal to or better than those completed in person. This acceptance of online delivery has been steadily driven by employers' years of growing direct experience hiring from, participating in, and sending employees into online university programs.

Rather than sweeping away degrees, new types of online credentials — various certificates, MicroMasters, badges, and the like — are instead playing a complementary role, creating the building blocks for newer, more affordable degree programs. This represents true innovation in terms of the fundamental cost inputs (including faculty labor), pricing, and service expectations associated with the delivery of degrees. By leveraging algorithms and operating at truly disruptive price points, these programs are less expensive for colleges to operate and market, and less expensive for the student.

153、Through evaluation and experience greater clanty and standards, ultimately, employers will be among the key arbiters ,the market will over time coalesce around. What is Clayton Christensen's opinion about college education in the future?

A、He thinks online education programs will replace college education soon.

B、He thinks that colleges will no longer east in the world.

C、He thinks colleges will be less needed as online education will be well received.

D、He thinks that more people can get into a college

154、What does “a revolution in credentialing”(in the 2 paragraph ) refer to?

A、Colleges will provide a new kind of credentialing instead of a degree.

B、Traditional college degrees will not be admitted by big companies.

C、Credentials received online are now more valuable than the traditional degree.

D、Online credentialing are affecting the value of traditional degree.

155、Which of the following could be the topic sentence that is the best in the blank in the 4 paragraph?

A、Businesses are continuing to value degrees and reward more educated workers.

B、Employees with lighter degree is not as vanished as before the job market.

C、Studies have found different employers may value different things when hiring.

D、Companies prefer to reward employees with credentialing received online.

156、According to the passage, why is the online programs and credentials regarded as innovations?

A、Because people can receive education whenever and wherever they are.

B、Because they provide equally good or even better education.

C、Because they require less investments and are much cheaper for the students

D、Because the courses are delivered through new technology

157、According to the passage, which of the following statements is INCORRECT  .

A、Online credentials will supplement the roleplayed by the tradition degree

B、Colleges are taking part in the design and delivery of the online programs

C、Employer are accepting online credentials because they are innovative

D、Standard are needed to bridge the quality gap between online program

At the age of 16, Lee Hyuk Joon's life is a living hell. The South Korean 10th grader gets up at 6 in the morning to go to school, and studies most of the day until returning home at 6 p.m. After dinner, it's time to hit the books again — at one of Seoul's many so-called cram schools. Lee gets back home at 1 in the morning, sleeps less than five hours, then repeats the routine — five days a week. It's a grueling schedule, but Lee worries that it may not be good enough to get him into a top university. Some of his classmates study even harder.

South Korea's education system has long been highly competitive. But for Lee and the other 700,000 high-school sophomores in the country, high-school studies have gotten even more intense. That's because South Korea has conceived a new college-entrance system, which will be implemented in 2008. This year's 10th graders will be the first group evaluated by the new admissions standard, which places more emphasis on grades in the three years of high school and less on nationwide SAT-style and other selection tests, which have traditionally determined which students go to the elite colleges.

The change was made mostly to reduce what the government says is a growing education gap in the country: wealthy students go to the best colleges and get the best jobs, keeping the children of poorer families on the social margins. The aim is to reduce the importance of costly tutors and cram schools, partly to help students enjoy a more normal high-school life. But the new system has had the opposite effect. Before, students didn't worry too much about their grade-point averages; the big challenge was beating the standardized tests as high-school seniors. Now students are competing against one another over a three-year period, and every midterm and final test is crucial. Fretful parents are relying even more heavily on tutors and cram schools to help their children succeed.

Parents and kids have sent thousands of angry online letters to the Education Ministry complaining that the new admissions standard is setting students against each other. “One can succeed only when others fail,” as one parent said.

Education experts say that South Korea's public secondary-school system is foundering, while private education is thriving. According to critics, the country's high schools are almost uniformly mediocre — the result of an egalitarian government education policy. With the number of elite schools strictly controlled by the government, even the brightest students typically have to settle for ordinary schools in their neighborhoods, where the curriculum is centered on average students. To make up for the mediocrity, zealous parents send their kids to the expensive cram schools.

Students in affluent southern Seoul neighborhoods complain that the new system will hurt them the most. Nearly all Korean high schools will be weighted equally in the college-entrance process, and relatively weak students in provincial schools, who may not score well on standardized tests, often compile good grade-point averages.

Some universities, particularly prestigious ones, openly complain that they cannot select the best students under the new system because it eliminates differences among high schools. They've asked for more discretion in picking students by giving more weight to such screening tools as essay writing or interviews.

President Roh Moo Hyun doesn't like how some colleges are trying to circumvent the new system. He recently criticized “greedy” universities that focus more on finding the best students than faying to “nurture good students”. But amid the crossfire between the government and universities, the country's 10th graders are feeling the stress. On online protest sites, some are calling themselves a “cursed generation” and “mice in a lab experiment”. It all seems a touch melodramatic, but that's the South Korean school system.

Today, the top one percent in this country gets about twenty percent of income, similar to the distribution found across the Atlantic. How did the United States go from being the most egalitarian country in the West to being one of the most unequal? The course from there to here harms out to be like something of a roller-coaster ride.

An early systematic attempt to chart the evolution of inequality in this country was undertaken by Simon Kuznets, at that time a professor at Johns Hopkins, who in 1955, published what turned out to be seminal paper. “Economic Growth and Income Inequality.” Drawing on years of assiduously collected data...for which be later won a Nobel Prize-he reached a surprising conclusion. Like most economists, he had assumed that the general trend, in a capitalist economy governed by private property, would be for the rich to get richer for inequality to increase steadily over time. That had been true in the initial stages of industrialization, in found, but since then the United States, England, and Germany had experienced a growing of economic disparity. And, as more data about more countries became available, Kuznets found that in most advanced economics the poor were catching up with the rich. It was, he said, “a puzzle”.

The explanation appeared to involve two factors. First, there was the me of mass education. Once countries had reached a certain level of industrialization, skills-human capital-became as important as physical captical in determine productivity and a greater economic that accumulated to those with more education, not just to those with money to invest. Second, politics took over from economics. The poor, with the Weight of numbers on their side, realized that they could vote in favor of taxing the rich more levity, distributing the money to themselves in various ways.

The inverted U-shaped relationship that Kuznets found between income and inequality-inequlity in the early stages of Development and them falling afterward-came to be called the Kuznetics curve, Kuznets article-came out at the height of the could War The U.S economy was becoming More and more people were going to college. White-collar work was taking over from blue-collar work, and during the Grate Depression the government had introduced programs such as Social Security and unemployment insurances. American took comfort in the fact, version of capitalism was not only most Dynamic and productive economic system in the world but one that was steadily becoming more equitable and fairy by the seventies, America was as equal of the Scandinavian countries are today.

And then, starting sometimes in the early eights, inequality started to rise. The shape of the curve from an invented U to something more like an N, up, down, and up, not was this shift a temporary or exceptional alteration. It has continued for nearly four decades. The jump in inequality has been most domestic in the United States, where the shape of income going to the top one percent has soared from eight percent in the early eights to almost twenty percent today. What's more, inequality has also increased in Britain, Australia, Canada, large parts of Europe, and even Japan, suggesting that there is something intense at work across the world.

163、What does the phrase a roller-coaster ride in the first paragraph mean?

A、It means America has gone through a sense of changes that were not planed.

B、It means the tradition from an equal to unequal society turns out to be surprising.

C、It means it has met many difficulties and obstacles to reach the equality.

D、It means the inequality has developed in an uneven way instead of straight way.

164、In the 2 paragraph, what was the “puzzle” according to Simon Kuznets?

A、The wealth gap was assumed to continuous increasing but narrowed down

B、The development of other countries turned out to different from America's

C、The inequality increased not as steady as it was predicted over time

D、The economic disparity became similar in initial stages of industrialization

165、Which of the following is TRUE according to the 3th paragraph?

A、The politicians were mostly from the poor and stood for the poor.

B、Education made it possible for the poor to participant in the industrialization.

C、The wealth gap was decreased as a result of politic interference.

D、Education helped the poor learn more skills which were also valued as capital.

166、Why did the author say that “not was this shift a temporary aberration”?

A、The raped increase of inequality as not expected according to Kuznets's curve.

B、It has lasted for many years and it is found in many other developed countries.

C、The N-shaped pattern in found replacing the inverted U-shaped curve.

D、The jump of inequality is consistent with the trend indicated by Kuznets's curve.

B、Which country has the most equality in the world?

C、Can the rich people get richer forever?

D、Is it possible for the poor to become richer than the rich?

All of the 2019 Noble Prizes in science were awarded to men. That's a return to business as usual, after biochemical engineer Frances Amoid won in 2018, for chemistry, and Donna Stricklland received the 2018 Noble Prizes in physics.

Stricklland only the third female physicist to receive the award, after Marie Curie in 1903 and Maria Goeppert-Mayer 60 years later. When asked how that felt, she noted that at first it was surprising to realize so few women had won the award “But, I mean, I do live in a world of mostly, so seeing mostly men doesn't really ever surprise me either.”

The mostly of female Nobel laureates raises questions about women's exclusion from education and careers in science. Female researchers have come a long way over the past century. But there's overwhelming evidence that women remain underrepresented in the Stem fields of science, technology, engineering and math.

Studies have shown those who persist in these careers face explicit and implicit barriers to advancement. Bias is most intense in fields that are predominantly male, where women lack a critical mass of representation and are often viewed as tokens or outsiders.

Traditional stereotypes hold that women ‘don't like math’ and ‘aren't good at science’. Both men and women report these viewpoints — but researchers have empirically disputed them. Studies show that girls and women avoid Stem education not because of cognitive inability, but because of early exposure and experience with Stem, educational policy, cultural context, stereotypes and a lack of exposure to role models.

For the past several decades, efforts to improve the representation of women in Stem fields have focused on countering these stereotypes with educational reforms and individual programmes that can increase the number of girls entering and staying in what's been called the Stem pipeline — the path from primary and secondary school to university to postgraduate training.

In addition to issues related to the gender pay gap, the structure of academic science often makes it difficult for women to get ahead in the workplace and to balance work and life commitments. Bench science can require years of dedicated time in a laboratory. The strictures of the tenure-track process can make maintaining work-life balance, responding to family obligations, and having children or taking family leave difficult, if not impossible.

Additionally, working in male-dominated workplaces can leave women feeling isolated, perceived as tokens and susceptible to harassment. Women often are excluded from networking opportunities and social events and left to feel they're outside the culture of the lab, the academic department and the field.

Seeing mostly men has been the history of science. Addressing structural and implicit bias in Stem will hopefully prevent another half-century wait before the next woman is acknowledged with a Nobel Prize for her contribution to physics. I look forward to the day when a woman receiving the most prestigious award in science is newsworthy only for her science and not her gender.

For the past several decades, efforts to improve the representation of women in Stem fields have focused on countering these stereotypes with educational reforms and individual programmes that can increase the number of girls entering and staying in what's been called the Stem pipeline — the path from primary and secondary school to university to postgraduate training.

These approaches are working. Women are increasingly likely to express an interest in Stem careers and pursue Stem majors in university. Women now make up half or more of workers in psychology and social sciences and are increasingly represented in the scientific workforce, though computer and mathematical sciences are an exception.

More women are graduating with Stem PhDs and earning faculty positions. But they go on to encounter glass cliffs and ceilings as they advance through their academic careers.

168、According to the passage, the barriers women face in academy STEM careers include the following, EXCEPT:

A、The have to take more responsibilities at home.

A、Education has put more effort to cultivate women scientist.

B、Women have been working hard to seek more equality in science work.

B、Women have started pursing STEM majors in colleges and in career.

C、Females avoid choosing STEM fields, because they think they are less capable.

D、The increase of women workers is not care in computers and unthematical science.

172、Why do women win fewer in STEM?

A、Because women's abilities.

B、Because women ‘don't like math’ and ‘aren't good at science’.

C、Because Women lack acritical mass of representation.

D、Because there aren't enough women that can stand up for themselves in the group.
